In mare, spuneam nu in orice business se mizeaza totul pe \u201ccapitalul uman\u201d si ca sunt destule firme care prefera sa isi imparta riscurile si sa-si reduca, pe cat posibil, dependenta de angajatii lor sau, mai exact, de o buna parte dintre ei; nu toti managerii care spun ca \u201coamenii (se subintelege ca toti) sunt cel mai important capital al companiei\u201d cred sau doresc asta.<\/p>\n<p align=\"justify\">Acum insist in pacat ca sa arat ca \u201csupracapitalizarea\u201d unui business, fie ca e vorba de bani, de oameni sau de altceva, nu aduce, automat, numai avantaje.<\/p>\n<p align=\"justify\">Pana mai deunazi, toate firmele din Romania, mari sau mici deopotriva, autohtone sau multinationale, nu luau in calcul decat oameni \u201cfoarte buni\u201d pentru orice post, fie ei operatori de calculator, sefi de depozit sau directori generali.<\/p>\n<p align=\"justify\">Orice candidat trebuia sa fi facut cel putin o facultate, sa vorbeasca musai vreo doua limbi straine, sa aiba experienta de nu-stiu-cati ani etc. Deoarece au fost usor de gasit la salariile bugetate, nu si-au pus prea multi problema daca asta e chiar cea mai buna strategie pe termen lung. Iata un exemplu care m-a pus pe ganduri multa vreme, deoarece mi se parea ilogic ce se intampla; acum cred ca am inteles: doua firme si-au pornit afacerea exact in acelasi moment, in acelasi domeniu de activitate, in urma cu mai multi ani.<!--more--><\/p>\n<p align=\"justify\">Prima a plusat de la inceput, a oferit salarii cu 25% mai mari pentru toate posturile si si-a declarat drept prioritate \u201coficiala\u201d sa angajeze cei mai buni oameni de pe piata, ceea ce a si reusit, in buna parte.<\/p>\n<p align=\"justify\">Cealalta a dat salarii la nivelul pietei, a angajat cativa oameni foarte buni pe pozitiile cheie si oameni \u201cnormali\u201d pe pozitiile \u201cnormale\u201d.<\/p>\n<p align=\"justify\">Prima a facut traininguri peste traininguri cu toti angajatii, fie ca era nevoie sau nu, sau ca aveau vreo legatura cu jobul sau nu; a doua a fost ceva mai stransa la punga in aceasta privinta.<\/p>\n<p align=\"justify\">Prima le repeta in permanenta angajatilor ca sunt cu totii vedete, ceea ce era chiar adevarat, in buna masura. Cea de-a doua i-a lasat cu creierul mai \u201cnatural\u201d. Episodul doi: cea mai mare parte a angajatilor primei firme mi-au trimis CV-urile de-a lungul timpului, de la cea de-a doua abia daca primesc 1-2 CV-uri pe luna. Prima firma are cheltuieli mai mari cu angajatii: cu recrutarile, cu salariile, cu motivarea si retinerea lor etc; a doua le are mai mici.<\/p>\n<p align=\"justify\">Prima are mai multi angajati (probabil ca multi sunt ocupati cu trainingurile si au nevoie de inlocuitori), a doua are mai putini, insa face mai multi bani si e mai profitabila. Evident, si pentru prima firma, si pentru cea de-a doua, \u201coamenii sunt cel mai valoros capital\u201d, numai ca mi se pare ca il folosesc in mod diferit.<\/p>\n<p align=\"justify\">Eu am sfatuit intotdeauna pe clientii mei sa angajeze oameni normali pe joburi normale, sa lase numai posturile vitale pentru \u201cvedete\u201d si sa-si procedurizeze activitatea cat se poate de mult. Nu a fost usor. Fie ca o recunosc in public sau nu, marile firme sunt constiente ca, uneori, procedurile pot face diferenta intre companii mai mult decat oamenii.<\/p>\n<p align=\"justify\">Procedurile bune iti permit sa iei oameni mai putin experimentati (deci mai ieftini) si sa-i inlocuiesti mai usor in caz de nevoie (deci mai ieftin, din nou), te apara mai bine de greselile lor. Angajatii \u201cnormali\u201d respecta procedurile intr-un mod mai natural. Angajatii vedeta incearca sa le ocoleasca, sa le remodeleze sau chiar sa isi construiasca sisteme proprii in asa fel incat sa creasca dependenta firmei fata de ei, fie ca o fac constient sau nu.<\/p>\n<p align=\"justify\">Acum, cu asa-zisa criza de personal, multi manageri vor fi obligati sa explice de ce nu se mai potriveste situatia reala cu cea din business plan si sa-si refaca socotelile.
