Cat cantareste in decizia de angajare ca aplicantul e recalcitrant si\/sau arogant, instabil emotional? <\/strong><\/p>\n<p>(GB) In marea majoritate a cazurilor, aceste manifestari pornesc de la frustrarile celui in cauza, care pot sa fie atat de ascunse si de adanci, incat nici el sa nu-si mai dea seama de originea si natura lor. Niciun angajator nu vrea sa aduca un frustrat in organizatie, indiferent daca acea frustrare pare justificata si explicabila. La modul general, angajatorii nu vor ca sentimentele si manifestarile emotionale ale angajatilor, de orice fel, sa iasa la suprafata in timpul jobului si, cu atat mai putin sa interfere cu jobul si sa-l influenteze, chiar daca uneori ai putea crede ca in mod pozitiv. Angajatorii vor angajati predictibili, si asa e mai bine pentru companie. Orice lipsa de predictibilitate e costisitoare pentru companie, uneori foarte tare.<\/p>\n<p><strong>Cat de mult cantareste in decizia de promovare a unui performer la job ca e recalcitrant si\/sau arogant, instabil emotional?<\/strong><\/p>\n<p>E greu de imaginat ca ar putea exista vreun motiv pentru care un angjator sa-si asume toate riscurile inerente unui astfel de profil si sa treaca peste ele, promovand un astfel de personaj. Pentru ca nu doar relatiile directe dintre angajator si respectivul angajat sunt puse in discutie, ci si toate celelalte relatii sociale din companie, asupra carora ar putea sa declanseze frustrari, la randul lor, si reactii in lant greu de controlat. Asa ca raspunsul este foarte clar: de cele mai multe ori, acest argument este decisiv intr-o astfel de hotarare.<\/p>\n<p><strong>Din experienta dumneavoastra, cum se raporteaza recrutorii si angajatorii la astfel de candidati, respectiv angajati (ii resping de la bun inceput, le acorda o sansa, ii trimit la terapie, etc.)? De ce nu vor angajatorii oameni aroganti, nervosi, recalcitranti in companie?<\/strong><\/p>\n<p>Unul dintre cele mai importante roluri ale mele, ca recruiter, este sa depistez frustrarea, chiar daca nu se manifesta la suprafata, si sa elimin imediat acel candidat de pe lista, in caz ca o descopar. Si sunt foarte multi &#8220;markeri&#8221; care semnaleaza posibilele frustrari, nici nu-si inchipuie candidatii cat de multi sunt&#8230; Sarcina recrutatorilor si al firmelor de recrutare este sa-i pazeasca pe angajatori de frustrati, in primul rand, de orgoliosi peste masura, de &#8220;ciudati&#8221;, in general, adica de toti cei care se abat prea mult de la &#8220;profilul ideal&#8221; al unui angajat, care este destul de uniform daca e sa comparam ce se cere de la o tara la alta, de la o industrie la alta si chiar de la o firma la alta. In cei 23 de ani de cand fac recrutare, nu-mi aduc aminte sa mi se fi cerut macar o singura data sa ma abat de la acest profil &#8220;standard&#8221;.<\/p>\n<p><strong>Profilul emotional descris mai sus cantareste mai mult in decizia de promovare decat rezultatele efective, obtinute de angajat la munca? Va rog sa explicati si sa argumentati (cu alte cuvinte, poti sa performezi la munca si &#8211; cu toate acestea &#8211; sa fii concediat sau intr-un scenariu mai optimist &#8211; sa nu fii promovat, tocmai pentru ca esti instabil, arogant, recalcitrant? (oricare dintre cele trei atribute)).<\/strong><\/p>\n<p>Da, cu siguranta ca da! Doar in cazuri limita se trece peste asta, cand acel angajat e atat de indispensabil firmei si de greu de inlocuit, i se accepta toate capriciile. Insa angajatorul abia asteapta ocazia de a se razbuna (fara ghilimele!), pentru ca acumuleaza o frustrare teribila, care abia asteapta sa fie refulata. Am vazut foarte multi angajati care isi urasc angajatorul (tot fara ghilimele!), insa si destui angajatori care isi urasc angajatii pe care nu ii pot da afara, din diverse motive.<\/p>\n<p><strong>In ce posturi\/domenii, candidatii descrisi prin atributele antementionate au cele mai mari sanse sa fie tolerati pe termen lung in organizatie? De ce?<\/strong><\/p>\n<p>In vanzari, daca au rezultate sistematic bune si foarte bune, si in joburi in care interactiunea cu angajatorul si cu ceilalti angajati din firma este redusa; cei care stau cu capul in hartiile sau in calculatoarele lor si nu ies prea des din birou, cum ar fi cei din financiar sau din IT, de pilda. Cu cat acesti angajati au de-a face mai putin cu ceilalti angajati ai firmei, pe de-o parte, sau cu clientii si cu ceilalti actori importanti pentru firma, din afara ei, pe de alta parte, cu atat mai mici sunt riscurile.<\/p>\n<p><strong>Cunoasteti angajati care au fost promovati si datorita profilului lor emotional (descris in subiectul solicitarii)? <\/strong><\/p>\n<p>Subiectivitatea in evaluarea unui profil e mare, asa ca nu toti trag aceleasi concluzii. Da, eu am vazut multi astfel de angajati promovati, insa asta se datoreaza, probabil, si spiritului meu critic pe care sunt obligat sa-l tin, ca recruiter, la niveluri mult mai ridicate decat altii.<\/p>\n<p><strong>In ce posturi\/domenii\/organizatii lucreaza si sunt valorizate aceste profiluri emotionale?<br \/>\n<\/strong><\/p>\n<p>Sunt cunoscute domeniile cu &#8220;ciudati&#8221;: cele in care e nevoie de multa creativitate, cum ar fi agentiile de publicitate, firmele de software, institutele de cercetare, culturale, sau domeniile in care angajatii sunt foarte independenti, cum ar fi firmele de avocati, de pilda.<\/p>\n<p><strong>Din experienta dvs., ce profiluri emotionale valorizeaza angajatorii, indiferent de domeniul in care activeaza, de postul ofertat, de marimea companiei. <\/strong><\/p>\n<p>Profilul acela &#8220;standard&#8221; despre care vorbeam mai sus include: maturitate afectiva, stabilitate emotionala, autocontrol, rezistenta ridicata la stres si la frustrare, capacitate de relationare, adaptabilitate. Cu alte cuvinte, e descrierea, aproape verbatim, a tipologiei temperamentului sangvin.<\/p>\n<p><strong>Sa vorbim un pic despre performerii care se rateaza profesional din cauza instabilitatii lor emotionale si\/sau a arogantei lor supradimensionate. In experienta dumneavoastra ati intalnit oameni care au profiluri profesionale competitive pe piata si care s-au ratat din cauza exacerbarii arogantei, instabilitatii, tendintei de a-i invinovati pe ceilalti de propriul esec? Cand si cum au ajuns sa constientizeze sursele esecului lor? <\/strong><\/p>\n<p>Da, fara indoiala, aceasta este, de departe, cea mai importanta sursa a esecului profesional, atat raportat la obiectivele personale (nerealiste, de multe ori), cat si la potentialul real al celui in cauza. Am vazut sute de cazuri de adevarate drame, sau chiar tragedii profesionale (urmate, inevitabil, de tragedii personale) legate de aceste orgolii nestapanite. Si, cea mai mare problema a lor este ca, odata pornit acest mecanism infernal, nu mai poate sa fie oprit!
